With the digital transformation of enterprises,the digital divide between older and younger employees has gradually become prominent.At this time,organizations urgently need to carry out intergenerational knowledge transfer in a complex and dynamic environment to cope with opportunities and challenges.Based on organizational learning theory,the influence mechanism of intergenerational knowledge transfer on organizational improvisation capability is verified by the two-time paired samples of leaders and subordinates,and the moderating effect of face consciousness is discussed in combination with the Chinese situation.The results show that intergenerational knowledge transfer has a positive effect on organizational improvisation capability;the transactive memory system mediates between intergenerational knowledge transfer and organizational improvisation capability;'fear of losing face'moderates between intergenerational knowledge transfer and the transactive memory system.It provides references to enrich the research on the antecedent variables of organizational improvisation capability in the process of digital transformation and deepen the boundary role of the social level in the process of organizational learning,which helps to reduce the digital divide,enhance the potential of innovation,and solve the problem of digital transformation of enterprises.
