摘要

互联网已成为员工进行生产活动时所必不可少的重要工具,其在组织中大规模的应用极大地提高了员工工作效率与绩效水平,但也为员工在工作场所利用网络从事非工作活动创造了机会。学者们普遍认为,员工的网络闲逛行为是一种反生产行为,其对员工的工作状态具有消极影响。然而,亦有学者提出,员工的网络闲逛行为也可能是一种员工为恢复自身工作状态所进行的恢复行为。由此可见,现有研究在看待员工网络闲逛行为对员工工作状态的影响时还存在分歧。为统一研究分歧,本研究基于努力-恢复模型,探索了网络闲逛行为与员工工作投入之间的倒U型曲线关系,以及心理脱离在二者间的中介作用,厘清了员工尽责性在其中所发挥的边界作用。

基于对407份员工三时点问卷数据的回归分析,本研究得出以下结论:第一,网络闲逛行为正向影响员工心理脱离;第二,心理脱离与员工工作投入之间存在倒U型曲线关系;第三,心理脱离在员工网络闲逛行为与员工工作投入之间起中介作用,即网络闲逛行为正向影响员工心理脱离,员工心理脱离与员工工作投入之间存在倒U型关系;第四,员工尽责性调节了心理脱离与员工工作投入之间的倒U型曲线关系。

综上所述,本研究依据努力-恢复模型和大五人格理论,探讨了员工网络闲逛行为与员工工作投入之间的倒U型曲线关系以及边界条件,统一了关于网络闲逛行为的研究分歧。不仅明晰了员工网络闲逛行为与员工工作投入之间的具体作用机制,还进一步巩固了恢复体验的细分维度,并且探明了人格特质在其中所发挥的边界作用。同时,本研究的发现也有助于管理者客观全面地理解员工网络闲逛行为,为企业如何安排员工进行合理休息与恢复提供了借鉴与启示。

英文摘要

The Internet has become an indispensable tool for employees to carry out production activities. Its large-scale application in the organization has greatly improved the efficiency and performance of employees, but also created opportunities for employees to use the Internet in the workplace to engage in non-work activities. Scholars generally believe that employees' cyberloafing behavior is a counterproductive behavior, which has a negative impact on employees ' working conditions. However, some scholars have also proposed that employees ' online loitering behavior may also be a recovery behavior carried out by employees to restore their working status. It can be seen that there are still differences in the existing research on the impact of employees ' cyberloafing behavior on employees ' working status. In order to unify the research differences, based on the effort-recovery model, this study explores the inverted U-shaped curve relationship between online loitering behavior and employee work engagement, and the mediating role of psychological detachment between the two, and clarifies the boundary role of employee conscientiousness.

Based on the regression analysis of 407 employees ' three-point questionnaire data, this study draws the following conclusions: first, online loitering behavior positively affects employees ' psychological detachment; second, there is an inverted U-shaped curve relationship between psychological detachment and employee work engagement; second, psychological detachment plays an intermediary role between employees ' cyberloafing behavior and employees ' work engagement, that is, cyberloafing behavior positively affects employees ' psychological detachment, and there is an inverted U-shaped relationship between employees ' psychological detachment and employees ' work engagement. Third, employee conscientiousness moderates the inverted U-shaped curve relationship between psychological detachment and employee work engagement.

In summary, based on the effort-recovery model and big five personality theory, this study explores the inverted U-shaped curve relationship and boundary conditions between employees' cyberloafing behavior and employees' work engagement, and unifies the research differences of cyberloafing behavior. At the same time, it also found the mediating role of psychological detachment. This study not only clarifies the specific mechanism between employee cyberloafing behavior and employee work engagement.
