摘要

 

中国包装行业近几年迎来了发展的高峰时期,成为国民经济的重要基础产业。作为独立的行业体系,包装产业未来的发展前景得到社会的广泛关注,国家也根据市场的需求和经济发展的需要出台了一系列的政策予以支持。由于受到新冠肺炎疫情的影响,近三年我国很多行业都受到了不小的冲击,其中也包括我国包装行业,造成社会企业面临的内外部的生存环境非常复杂。从外部来看,世界经济变幻莫测,各项外部因素动态变化,使企业面临着很多的不确定性;从内部来看,社会企业的发展面临新常态,还有社会各种突发事件的影响,从而造成企业的经营目标不能实现,企业发展缓慢。所以,企业的管理层需要按照企业经营目标来制定合理的制度来提高员工的工作动能,从而营造良好的企业氛围,创造匹配的企业文化,为企业的发展助力升级。

目前,很多包装行业都致力于产品的营销战略等方面,而忽略了企业内部的人力资源管理。本文以双因素理论为基础,对正元包装有限责任公司员工激励问题进行分析和研究。在分析和研究的过程中,使用了文献综述法、访谈调查法、问卷调查法等研究方法,对该公司的人力资源管理中的员工激励机制现状进行分析,并根据分析出的目前激励机制中存在的问题,来提出适合企业发展的、可操作性强的激励机制优化方案,这样不仅将理论用于了实践,也为其他中小型民营企业提供有价值的参考。首先,采用文献研究法对国内外双因素理论的研究、激励机制的定义、激励机制的研究等理论进行深入分析和运用,在充分学习了激励机制等相关领域的学术发展、理论动态发展情况后,以此为本文提供理论基础。其次,对正元包装有限责任公司进行个案研究,作为具体的研究对象来分析当前员工激励机制方面存在的问题,用问卷调查法对当前激励措施存在的问题进行说明和阐述,指出保健因素和激励因素方面对正元包装有限责任公司员工激励机制的紧密关系。进而梳理出正元包装有限责任公司在员工激励方面存在的问题有:工资水平方面、福利待遇方面、人文关怀方面、晋升渠道方面、人才培训方面、绩效考核等。针对以上这些问题一一提出优化可行的具体措施,包括构建更加灵活的薪酬福利体系,改进沟通机制、创建良好的人际关系氛围,优化员工培训机制,优化绩效考评体系,完善晋升机制等。最终帮助正元包装有限责任公司更好地实现激励机制效果,以此带动员工工作积极性和员工工作主动性,使企业可以顺利实现经营战略目标,不断向前发展。

Abstract

In recent years, China's packaging industry has ushered in the peak period of development and become an important basic industry of national economy. As an independent industry system, the future development prospect of the packaging industry has been widely concerned by the society, and the state has also issued a series of policies to support the demand of the market and economic development. Due to the impact of the novel coronavirus outbreak, many industries in China have been impacted in the past three years, including the packaging industry, resulting in a very complex internal and external living environment for social enterprises. From the external point of view, the world economy is unpredictable, and the dynamic changes of various external factors make enterprises face a lot of uncertainties. From the internal point of view, the development of social enterprises is faced with the new normal, as well as the impact of various social emergencies, so that the business objectives of enterprises cannot be achieved, and the development of enterprises is slow. Therefore, the management of the enterprise needs to develop a reasonable system according to the business objectives of the enterprise to improve the work momentum of the employees, so as to create a good corporate atmosphere, create a matching corporate culture, and promote the development and upgrading of the enterprise.

At present, many packaging industries are committed to product marketing strategy and other aspects, but ignore the enterprise's internal human resources management. Based on the two-factor theory, this paper analyzes and studies the employee motivation problem of Zhengyuan Packaging Co., LTD. In the process of analysis and research, research methods such as literature review method, interview survey method and questionnaire method are used to analyze the current situation of employee incentive mechanism in human resource management of the company, and according to the problems existing in the current incentive mechanism analyzed, the incentive mechanism optimization scheme suitable for enterprise development and strong operability is proposed. This not only applies the theory to practice, but also provides valuable reference for other small and medium-sized private enterprises. First of all, the literature research method is adopted to conduct in-depth analysis and application of the domestic and foreign two-factor theory research, the definition of incentive mechanism, incentive mechanism and other theories. After fully learning the academic development and theoretical dynamic development of incentive mechanism and other related fields, this paper provides a theoretical basis. Secondly, the case study of Zhengyuan Packaging Co., LTD., as a specific research object to analyze the existing problems in the current employee incentive mechanism, with the questionnaire survey method to explain and elaborate the existing problems in the current incentive measures, pointing out the close relationship between health factors and incentive factors on the employee incentive mechanism of Zhengyuan Packaging Co., LTD. Then, the problems existing in Zhengyuan Packaging Co., Ltd. in employee motivation are sorted out: wage level, welfare treatment, humanistic care, promotion channels, personnel training, corporate culture construction. In view of the above problems, it puts forward some feasible measures to optimize, including building a more flexible salary and welfare system, improving the communication mechanism, creating a good interpersonal relationship atmosphere, optimizing the staff training mechanism, optimizing the performance evaluation system, and improving the promotion mechanism. Finally, it helps Zhengyuan Packaging Co., Ltd. to better realize the effect of the incentive mechanism, so as to drive the work enthusiasm and initiative of employees, so that the enterprise can smoothly realize the strategic objectives of business and constantly move forward.
