摘要 | 在激烈的市场竞争中,企业想要提高行业竞争力,必须要有自己的核心资源。目前,企业当中的知识型员工逐渐成为企业的主体,扮演着关键角色。知识型员工的知识和技能水平以及对工作的态度、扮演的社会角色等都直接或间接影响着企业的核心竞争力,这些因素概括起来可以统称为胜任力。胜任力日益成为个体和企业生存和发展的根本,因此为了增强自身的竞争力,各类企业,尤其是教育培训企业,应该更加关注和重视提升员工的胜任力。 本文选取文都教育济南分公司知识型员工胜任力作为研究对象。首先,介绍了研究目的、背景及研究意义,阐述了国内外研究现状及研究所运用的方法;其次,梳理了国内外知识型员工胜任力相关概念和理论,为研究奠定了基础;接着,将问卷调研收集的数据和企业人力资源管理的现状相结合,进行了文都教育济南分公司知识型员工胜任力维度的分析;再通过行为访谈法和专业理论知识总结分析文都教育济南分公司知识型员工胜任力存在的主要问题;接下来,针对现有问题从宏观角度提出了文都教育济南分公司知识型员工胜任力提升的方案以及方案实施的保障措施;最后,对本文的研究结果进行总结和展望。 通过完成上述研究,本文得出了如下结论:(1)对于文都教育济南分公司知识型员工重要的胜任力维度指标主要包括知识素养、教学能力、工作动机、团队合作能力、创新能力等5大类。(2)前期公司注重的领导力、社会影响力、企业利润等要素与知识型员工胜任力理想要素不符,不适合公司和员工的发展。(3)从招聘、培训、激励、考核等宏观角度为文都教育济南分公司知识型员工胜任力提升提出建议更加合理有效。 |
英文摘要 | In the fierce market competition, enterprises must have their own core resources if they want to improve the competitiveness of the industry. At present, knowledge workers in enterprises gradually become the main body and play a key role. Knowledge workers' level of knowledge and skills, their attitude towards work, and their social role directly or indirectly affect the core competitiveness of enterprises. These factors can be summarized as competency. Competency has increasingly become the basis for the survival and development of individuals and enterprises. Therefore, in order to enhance their own competitiveness, all kinds of enterprises, especially education and training enterprises, should pay more attention to and attach more importance to improving the competency of employees. This paper selects the competency of knowledge workers in Jinan branch of Wendu Education as the research object. Firstly, the purpose, background and significance of the research are introduced, and the research status at home and abroad and the methods used in the research are expounded. Secondly, the relevant concepts and theories of the competence of knowledge workers at home and abroad are sorted out, which lays a foundation for the research. Then, by combining the data collected from the questionnaire survey with the current situation of human resource management, the paper analyzes the competency dimensions of knowledge-based employees in Jinan Branch of Wendu Education. Then through the behavioral interview method and professional theoretical knowledge summary analysis of Wendu Education Jinan branch knowledge of the main problems existing in the competency of knowledge staff; Next, according to the existing problems from the macro point of view put forward the knowledge of Jinan branch of Wendu education competency improvement program and the implementation of the guarantee measures; Finally, the research results of this paper are summarized and prospected. Through the above research, this paper draws the following conclusions :(1) the important competency dimension indicators for knowledge employees of Jinan branch of Wendu education mainly include knowledge accomplishment, teaching ability, work motivation, teamwork ability, innovation ability and other five categories. (2) The factors that the company pays attention to in the early stage, such as leadership, social influence and corporate profit, are inconsistent with the ideal factors of knowledge-based employees' competency, which are not suitable for the development of the company and employees. (3) From the macro perspective of recruitment, training, motivation, assessment and so on, it is more reasonable and effective to put forward suggestions for improving the competency of knowledge-based employees in Jinan Branch of Wendu Education. |
