摘要

随着中国企业现代化管理进程的不断提速,越来越多的企业开始关注人才在企业发展中的重要作用,重视人才战略目标的制订,而这其中,企业员工激励制度往往是企业人才战略目标实现的重要保障,是企业人才战略目标实现路径上关键因素,同时也是推动企业内部资源优化配置的催化剂。如何建立一套合理有效、切实可行的企业人才激励制度,打造一支自主奉献、高效稳定的人才队伍是企业直面市场竞争,实现持续发展所必须面对的重要问题。

兰州银行是一家地方性股份制商业银行,1997年6月经中国人民银行批准成立至今,营业网点已覆盖全省各个地州。近年来,在企业发展过程中,人才激励制度不完善、现行制度执行偏差等问题逐步显现,人才流失率居高不下,人才问题已经成为了兰州银行提速发展的重要掣肘。

论文在相关文献和理论梳理的基础上,结合兰州银行实际情况,运用问卷调查法,面向随机抽取的10家分行,发放并收回有效调查问卷169份。首先在数据整理分析的基础上,从薪酬、人才培养、绩效考核、企业文化及荣誉激励五种激励方式对兰州银行的现行激励制度进行了全面的分析,并给出以上五种方式对于现有制度存在的问题的原因及不足;其次在理论分析的基础上,结合兰州银行员工激励制度的现状和企业发展实际,给出兰州银行员工激励制度优化的目标、思路和原则;最后聚焦兰州银行现行的薪酬激励、绩效考核、人才培养、企业文化、荣誉激励等激励方式,提出制度改进的具体对策和制度有效落地的保障措施。

As China's enterprise modernization management process accelerated, more and more enterprises begin to pay close attention to the important role of talent in the enterprise development, attaches great importance to the talent strategy of goal setting, and this among them, the enterprise staff incentive system is often enterprise talent strategic goals important guarantee, is the key factor of enterprise talent strategic target implementation path is also promote enterprise internal resources optimization configuration of the catalyst. How toeffective and feasible incentive system for talents in enterprises, and build a self-dedicated, efficient and stable talent team are the important issues that enterprises must face in facing market competition and realizing sustainable development.

Lanzhou Bank is a local joint-stock commercial bank. Approved by the People's Bank of China in June 1997, since then, its branches have covered all prefectures and prefectures of the province. In recent years, in the process of enterprise development, problems such as the imperfect talent incentive system and the deviation of the implementation of the current system gradually appear, and the rate of talent loss remains high. The talent problem has become an important constraint for the accelerated development of Lanzhou Bank.

On the basis of relevant literature and theoretical review, combined with the actual situation of Lanzhou Bank, this paper issued and received 169 valid questionnaires from 10 randomly selected branches by using questionnaire survey method. First of all, on the basis of analysis of data, from the compensation, talent training, performance appraisal, enterprise culture and honor incentive five aspects of Lanzhou bank made a comprehensive analysis of the current incentive system;Secondly, on the basis of theoretical analysis, combined with the current situation of the employee incentive system of Lanzhou Bank and the actual development of the enterprise, this paper gives the goal, ideas and principles of the optimization of the employee incentive system of Lanzhou Bank;Finally, this paper focuses on the current incentive systems of Lanzhou Bank, such as salary incentive, performance appraisal, talent training, corporate culture, and honor incentive, and puts forward specific countermeasures for system improvement and guarantee measures for effective implementation of the system.
